Grow Your People Or Change Your People

Grow Your People Or Change Your People

Your organization can only grow as far as your people can carry it.You can have a great vision, a strong strategy, and a huge opportunity in front of you, but if the people on your team are not growing with the organization, eventually progress will slow down.

When it comes to increasing your impact, you really have two options: grow your people or change your people. Both may be necessary at different times, but the order matters. Great leaders should always lean toward development first. Grow first. Change second.

Start With Development

Too many leaders become frustrated with people before they have truly invested in developing them. They see performance gaps and immediately begin wondering whether they have the wrong person. But before you change your people, you have to ask a better question: Have I actually helped this person grow into what I expect them to become?

Growth is not automatic. People do not magically become better communicators, stronger decision-makers, or more capable leaders simply because time passes. They need coaching, feedback, encouragement, accountability, opportunity, and sometimes a healthy push beyond what they believe they can do.

One of the greatest responsibilities of leadership is helping people see potential they cannot yet see in themselves. I truly believe potential is developed more than it is discovered. Great leaders do not simply go searching for talented people; they help cultivate talent in the people already around them.

Your job as a leader is not simply to get work out of your people. Your job is to get greatness out of your people.

Don’t Confuse Current Performance With Future Potential

What someone is doing today does not always represent what they could become tomorrow. Sometimes a person is underperforming because expectations are unclear. Sometimes they have not received meaningful feedback. Sometimes they are sitting in the wrong seat, or they have never been challenged to take on more responsibility.

This is why leaders have to look beyond current performance and ask, What could this person become with the right development?

Developing people takes time, but the payoff is much greater than simply improving performance. It builds trust, confidence, loyalty, and culture. When people know they are part of an organization that is willing to invest in them, they begin to see a future there.

The greatest organizations are not simply places where talented people work. They are places where people become more talented because they work there.

But Sometimes Growth Has A Limit

There is another side to this conversation. Sometimes you have coached, trained, encouraged, corrected, and given someone real opportunities to grow, and the gap still remains. At some point, you may realize that the person has reached the limits of what they are able or willing to carry in the organization.

That does not automatically make them a bad employee. It does not erase the contribution they made in a previous season. It may simply mean the organization has grown beyond their current capacity.

This is where leadership gets difficult, because loyalty to people must be balanced with responsibility for the future. Someone may have been exactly what the organization needed at one stage but no longer be the right fit for the next one.

Can They Grow, And Are They Willing?

Before you make a change, ask two important questions: Can they grow, and are they willing to grow?

A lack of skill can often be developed. Experience can be gained. Confidence can improve. But willingness is different. You can help someone grow, but you cannot make someone want to grow.

Leadership development has to be a partnership. The leader provides coaching, feedback, opportunity, support, and accountability. The individual has to bring humility, effort, ownership, and a willingness to improve. If either side stops showing up, growth eventually stalls.

Look In The Mirror First

Before deciding to change someone, leaders should take an honest look at their own leadership. Have you clearly communicated expectations? Have you provided meaningful feedback? Have you given them the tools they need? Have you coached them consistently? Have you addressed problems quickly instead of allowing them to grow?

Never use replacement as a substitute for leadership. If you constantly change people without examining whether your organization actually develops people well, you may eventually discover that the real issue was not the team—it was the environment.

Develop Aggressively. Evaluate Honestly. Decide Courageously.

A healthy leadership philosophy looks like this: develop aggressively, evaluate honestly, and decide courageously.

Invest deeply in people. Coach them. Challenge them. Believe in them. Give them meaningful feedback and real opportunities to stretch into greater responsibility. Do everything you reasonably can to help them reach their maximum potential.

But when you have genuinely done the work of development and the organization still requires a different level of capacity, have the courage to make the change.

Because leadership is ultimately about helping two things reach their potential at the same time: your people and your organization.

Grow your people first. Change your people when necessary.
